Shirley’s take on Asda Magic: The 7 Principles of Building a High Performance Culture by David Smith

Book Review

Having recently read this book and seen David speak on the topic last week, I thought people might be interested in an overview of the principles and a little bit of my take on them having worked to improve the engagement of many companies. David’s book tells the story of Asda in the early 1990’s when it almost went bankrupt and how it went from losing a billion to making a billion profit within 18 months. It’s also the story of how Asda managed to make it to the top of the Times Best Companies list.

With recruitment and selction costing on average £5000 to £50,000 per person, it really does pay to select the right person first time round! And with research showing that the predictive validity of an interview is as low as 0.2 even with great questions, it is clearly not the best way to find your perfect recruit. 

A process that provides a true predicition of on-the-job performance and helps gain a real insight into the talents and personality of a potential employee is needed.

I've been lucky enough to be part of the revolution in recruitment; finding people that really can live up to what they say in interview so that there's more chance of them being successful in the job!

Part of this means that I design assessment centres, which include candidates doing some or all of the following…

  • Completing an assessment involving real tasks which will form part of their potential job
  • Participating in role plays which show us, for example, how they actually might handle a difficult conversation rather than relying on what they say they might do
  • Completing psychometric questionnaires which looks at how closely their natural preferences and personality traits are likely to suit the demands of the job
  • Completing standard assessment tasks, for example in verbal reasoning to enable benchmarking of their basic skills against other candidates
  • Taking part in group activities that show how they really interact in a team and demonstrate their style and certain skills

What are the best tools to use on team development day?

Team development programmes benefit so much from problem-solving challenges and internal training teams get asked to provide these events constantly so this question is asked of me regularly!

If you have a well thought through problem-solving challenge where the objective is really clear and truly shared and the problem necessitates the team working together, they will have an opportunity to feel what it is like to work as a team (hopefully successfully). This physical or 'muscle' memory will hopefully stay with them and also make them want to achieve that feeling of working in harmony and being jointly accountable again! Once people feel what it's like to truly work as a team and achieve positive results, they usually want to do it again! The review of the activity also enables the team to practise disagreeing, giving and receiving feedback and holding each other accountable.
